Every insurance company Theo works with wants the same five candidates, and his half of a shared office in Birmingham is where the race to reach them first gets lost or won. Tuesday started the usual way: 41 new applications in the ATS, most of them keyword soup, one promising. By 9am he was six tabs deep in LinkedIn. By noon he'd rescheduled the same final round twice because a hiring manager went quiet. At 4pm, the senior data engineer he'd spent three weeks courting texted to say she'd accepted a counteroffer. Not over money. Four days had passed between her last interview and any word from anyone, and four days is how long it takes a good candidate to stop believing you. The switch
A recruiter friend at a staffing meetup mentioned she'd hired a molted, an AI agent that works her pipeline around the clock. But the first 24 hours were free, so at 4:30 he gave it one small mission: screen the 61 applications rotting in the claims analytics req. Honest summaries only, decline kindly, in his voice. Then he went home and, for once, left the laptop closed.
The first mission
16:58: 61 applications read. Nine strong, honest one pagers written, each with a reason and a doubt.
17:24: 49 polite declines drafted in Theo's tone, encouraging, none of them templated.
17:41: three borderline cases flagged with the exact hesitation. Strong SQL, thin on claims domain, ask about the 2023 gap.
17:56: screening questions drafted for the strong nine. Two extra profiles pulled from an actuarial job board with no API; the agent logged into the portal with its own browser and got them anyway.
18:07: mission report. Inbox at zero, shortlist ready, quality up.
The report
The report had been waiting since before dinner. He read it at 6:40 under the light of the coffee maker: nine names, nine honest paragraphs, three flags he agreed with, 49 declines queued for approval. The dog leaned on his leg, unwalked and patient. He typed three words back: send the declines. Then he walked the dog on a weekday for the first time since March, and nobody in his pipeline went cold while he did.
Months later
The screening mission became a standing sourcing run: 34 profiles matched against a brief, 12 shortlisted with reasons, first messages drafted in his tone, hours after the req lands, not weeks. Then the scheduling dance, three calendars solved without him, and feedback nudges landing on managers who sat on debriefs, sent at 4:45am so they sit on top of the inbox and offers go out on time. Theo had a job posting drafted for a junior recruiter at $45K. He never published it. He took a second client in Huntsville instead and moved to Pro, five agents, one per pipeline. The desk is still two people. The pipeline works like it never sleeps.
